This research analyzes how technological adjustments increased by digitalization and artificial intelligence affect the capability of companies to hierarchically adapt. Especially, the tension between older employee difficulties in adapting to technology and the deep knowledge they possess leads to a critical decommunization problem that managers face. This problem makes it difficult for a company to adapt to digitalization processes while maintaining its cultural and operational values. The data were collected through in-depth interviews with managers from various hierarchical levels as part of the study. Managers were asked questions on issues such as resistance to technological change, training costs, short-term productivity loss, security risks, and misalignment with company values. The research findings show that older workers who have difficulty adapting to technology make a significant contribution to a company’s long-term information management, but costs and risks increase in digital transformation processes. These findings provide guidance to managers from both a theoretical and practical perspective. Managers must make strategic decisions based on the level of employee adoption and take steps to avoid losing the know-how of the workforce. As organizations digitize, they need to accelerate the adoption process by focusing on employee training and development. This study sheds light on future management strategies by offering an original perspective on the challenges of rapid digital transformation and hierarchical adaptation that businesses face in a post-pandemic world.
