In organizational contexts, the growing attention towards employee well-being can have positive effects both at the individual level and in terms of organizational productivity. In this perspective, the construct of work engagement plays a fundamental role, sometimes conceptualized as a form of occupational well-being. Through the Job Demands-Resources (JD-R) theory by Demerouti et al. (2001), this paper analyzes the extent to which the introduction of generative artificial intelligence (AI) can be configured as a job resource, fostering work engagement, or as a challenging or hindering job demand, with potential positive and negative effects on the individual. The paper is structured into three chapters: the first introduces the construct of work engagement and the JD-R theory. The second analyzes the main applications of generative AI in organizational contexts. Finally, the third chapter examines how the use of generative AI at work can be configured as a resource or a challenging/hindering demand, with potential implications for employees' work engagement.
In ambito organizzativo, la crescente attenzione verso il benessere di lavoratori e lavoratrici può determinare ricadute positive sia a livello individuale sia in termini di produttività organizzativa. In quest’ottica, svolge un ruolo fondamentale il costrutto del work engagement, talvolta concettualizzato come una forma di benessere lavorativo. Attraverso la teoria Job Demands-Resources (JD-R) di Demerouti et al. (2001), il presente elaborato analizza in che misura l’introduzione dell’intelligenza artificiale (IA) generativa possa configurarsi come risorsa lavorativa, favorendo il work engagement, oppure come domanda lavorativa sfidante o ostacolante, con potenziali effetti positivi e negativi sull’individuo. L’elaborato si articola in tre capitoli, il primo dei quali introduce il costrutto del work engagement e la teoria JD-R. Il secondo analizza le principali applicazioni dell’IA generativa nei contesti organizzativi. Infine, il terzo capitolo approfondisce come l'utilizzo della IA generativa nel lavoro possa configurarsi come una risorsa o una domanda sfidante/ostacolante, con potenziali implicazioni sul work engagement di lavoratori e lavoratrici.
