This thesis conceptualizes workaholism as a construct characterized by both a relatively stable trait component and a dynamic component, subject to fluctuations over time as a function of situational and personal factors. In particular, the thesis examines the personal antecedents of the phenomenon, with specific reference to self-oriented perfectionism and socially prescribed perfectionism. The consequences of workaholism are also analyzed, including job burnout, focusing on its components of emotional exhaustion and depersonalization. After a theoretical review of the main definitions, main interpretive models, and measurement tools related to workaholism, the thesis explores the constructs associated with it, with particular attention to perfectionism and burnout. The empirical section consists of a longitudinal study with five monthly assessments, aimed at investigating the intra-individual variability of workaholism, the role of trait perfectionism in levels of workaholism, and the association over time between workaholism and burnout at the intra-individual level. Finally, the results highlight a significant within-person component of workaholism, the role of perfectionism in workaholism levels over time, and a positive association between monthly levels of workaholism and levels of emotional exhaustion and depersonalization. The thesis concludes with a reflection on interventions that may be useful in preventing and addressing the phenomenon in workplace settings.
Il presente elaborato concettualizza il costrutto del workaholism come caratterizzato da una componente di tratto relativamente stabile e da una componente dinamica, soggetta a fluttuazioni nel tempo in funzione di fattori situazionali e personali. Nello specifico, la tesi approfondisce gli antecedenti personali del fenomeno, con un riferimento in particolare al perfezionismo orientato al sé e al perfezionismo socialmente prescritto. Vengono inoltre analizzate le conseguenze della dipendenza da lavoro, fra cui il job burnout, considerato nelle componenti di esaurimento emotivo e depersonalizzazione. Dopo una rassegna teorica sulle diverse definizioni presenti, sui principali modelli interpretativi e sugli strumenti di misura del workaholism, il lavoro esamina i costrutti a esso correlati, soffermandosi in particolare su perfezionismo e burnout. La parte empirica è costituita da uno studio longitudinale con cinque rilevazioni mensili, finalizzato a indagare la variabilità intraindividuale del workaholism, il ruolo del perfezionismo di tratto nei livelli di dipendenza da lavoro e l’associazione nel tempo fra il costrutto del workaholism e quello del burnout a livello intraindividuale. Infine, i risultati evidenziano una significativa componente within-person del workaholism, il ruolo che svolge il perfezionismo nei livelli di workaholism e un’associazione positiva fra i livelli mensili di workaholism e i livelli di esaurimento emotivo e depersonalizzazione. L’elaborato si conclude con una riflessione sugli interventi utili a prevenire e contrastare il fenomeno nei contesti lavorativi.
