This thesis examines the construct of workaholism, understood as a dysfunctional form of work investment characterized by excessive work, an internal compulsive drive, and difficulties in psychologically detaching from work. Starting from an analysis of the literature, the study reconstructs the theoretical evolution of the construct, highlighting the main definitional ambiguities and its frequent overlap with related constructs, such as work engagement and work passion. Specific attention is devoted to the individual costs of workaholism, with reference to burnout and, in particular, to the dimension of emotional exhaustion. The thesis also analyzes work engagement as a positive form of work involvement, distinct from workaholism in terms of motivational assumptions, the quality of subjective experience, and predominantly favorable outcomes. From a theoretical perspective, it is hypothesized that work engagement may counterbalance some of the costs associated with workaholism. At the empirical level, through a longitudinal design with repeated monthly measurements, the study examines whether work engagement attenuates the intra-individual relationship between workaholism and emotional exhaustion. The overall aim of the thesis is to clarify the relationship between dysfunctional and adaptive work investment, thereby contributing to a more nuanced understanding of occupational well-being.
La presente tesi approfondisce il costrutto del workaholism, inteso come una modalità disfunzionale di investimento lavorativo caratterizzata da lavoro eccessivo, spinta interna compulsiva e difficoltà di distacco psicologico dal lavoro. Partendo dall'analisi della letteratura, il lavoro ricostruisce l'evoluzione teorica del costrutto, mettendo in luce le principali ambiguità definitorie e la frequente sovrapposizione con costrutti affini, quali work engagement e passione per il lavoro. Un'attenzione specifica viene dedicata ai costi individuali del workaholism, con riferimento al burnout e, in particolare, alla dimensione dell'esaurimento emotivo. La tesi analizza inoltre il work engagement come forma positiva di coinvolgimento lavorativo, distinta dal workaholism per presupposti motivazionali, qualità dell'esperienza soggettiva ed esiti prevalentemente favorevoli. Da un punto di vista teorico, si ipotizza che il work engagement possa controbilanciare alcuni costi associati al workaholism. Sul piano empirico, attraverso un disegno longitudinale con misure ripetute mensili, lo studio esamina se il work engagement attenui la relazione intraindividuale tra workaholism ed esaurimento emotivo. L'obiettivo complessivo dell'elaborato consiste nel chiarire il rapporto tra investimento lavorativo disfunzionale e adattivo, contribuendo a una lettura più fine del benessere lavorativo.
