This paper investigates the dynamics of human resource management and planning within university projects based exclusively on student volunteering. The case study examined is Metis Vela, a student project at the University of Padua that has been active for almost twenty years in the design and construction of sustainable sailboats. The main objective of the research is to understand which motivational levers and managerial practices allow such entities to retain their members and maintain a competitive advantage over time, despite operating in the total absence of formal economic incentives and facing a natural and continuous turnover of participants. In the thematic analysis, the focus is on the role of the psychological contract, the fulfillments of relational needs linked to the sense of belonging, and the professionalizing potential of Work Integrated Learning (WIL). The application of these theoretical constructs to the empirical case of Metis Vela demonstrates how the interaction among mutual expectations, positive social pressure, and occupational advantage generates a strong and deep commitment among volunteers. Finally, the conclusions highlight how such dedication and the students' transient enthusiasm require a structured management system in order not to be dissipated: it is solely through turnover management practices and a systematic codification of knowledge (knowledge management) that the project manages to institutionalise skills, ensuring organisational continuity and various successes over the years.
Il presente elaborato indaga le dinamiche di gestione e pianificazione delle risorse umane all'interno di progetti universitari basati esclusivamente sul volontariato studentesco. Il caso di studio in esame è Metis Vela, un progetto studentesco dell'Università degli Studi di Padova attivo da quasi vent'anni nella progettazione e costruzione di imbarcazioni a vela sostenibili. L'obiettivo principale della ricerca è comprendere quali leve motivazionali e pratiche manageriali consentano a tali realtà di trattenere i propri membri e mantenere un vantaggio competitivo nel tempo, pur operando in totale assenza di incentivi economici formali e fronteggiando un fisiologico e continuo ricambio dei partecipanti. Nell’approfondimento tematico, l'analisi si concentra sul ruolo del contratto psicologico, l'appagamento dei bisogni relazionali legati al senso di appartenenza e le potenzialità professionalizzanti del Work Integrated Learning (WIL). L'applicazione di tali costrutti teorici al caso empirico di Metis Vela dimostra come l'interazione tra le aspettative reciproche, la pressione sociale positiva e il vantaggio occupazionale generi un forte e profondo coinvolgimento nei volontari. Le conclusioni evidenziano infine come tale dedizione e l'entusiasmo transitorio degli studenti necessitino, per non essere dispersi, di un apparato gestionale strutturato: è unicamente attraverso pratiche di turnover management e una sistematica codificazione della conoscenza (knowledge management) che il progetto riesce a istituzionalizzare le competenze, garantendo continuità organizzativa e diversi successi nel corso degli anni.
