This study is based on my internship experience at Philip Morris International Headquarters located in Lausanne, Switzerland. In particular, it focuses on the role I covered as project manager in charge of leading the design and implementation of a cross-functional capability building framework inside Operations. On one hand, I will detail the stages my project had followed, spanning from skill matrix outlining to training development and change management standards definition. On the other hand, I will showcase the models taken from the organizational learning and knowledge management literature which best guided the most critical work packages I had to deliver, such as the SECI model for knowledge conversion and Learning Needs Analysis. In other words, this study demonstrates how the right capabilities for the organization have been found, how a community of employees can be engaged into a transformative learning program and how this can be linked to a successful business impact, thus complementing the literature with a solid practical case study.
