In recent decades, due to the increasing complexity of the global competitive environment and the profound and rapid demographic, social, cultural, and financial changes, companies have been driven to adopt new organizational structures to address the emerging needs and expectations of their workforce. Today, with the continued weakening of the Welfare State in areas such as pensions, social assistance, education, and healthcare, businesses and other stakeholders have sought to provide additional services and benefits to support their employees and their families. Within this context, corporate welfare—also referred to as second welfare or occupational welfare—has emerged as one of the main strategic tools in active labor policies, aimed at improving employee well-being, enhancing productivity, and strengthening organizational competitiveness. This thesis retraces the main historical phases that led to the development of the Welfare State and then focuses on the evolution and current structure of corporate welfare, analyzing the roles and dynamics of the involved actors. In particular, it explores the case of the company ABUS Maxi Studio s.r.l., which has initiated the implementation of a corporate welfare system through a needs analysis, promoted by the ownership and the Human Resources department, with the goal of designing a tailor-made welfare plan aligned with both the organizational context and the employees’ needs.
Negli ultimi decenni a causa dell’aumento di complessità del contesto competitivo globale e dei forti e rapidi cambiamenti demografici, sociali, culturali e finanziari, le imprese sono state spinte a adottare nuove strutture organizzative per rispondere ai nuovi bisogni ed esigenze dei lavoratori. Ad oggi, con il continuo indebolimento del Welfare State in materia di previdenza, assistenza, istruzione e sanità, le imprese e altri stakeholders hanno cercato di offrire servizi e beni supplementari a favore dei propri lavorativi e delle famiglie. In questo contesto prende forma il welfare aziendale, detto anche secondo welfare o welfare occupazionale, che ad oggi, rappresenta una delle principali leve strategiche delle politiche attive da implementare all’interno delle aziende per migliorare il benessere dei lavoratori, incrementare la produttività e rafforzare la competitività. Il presente elaborato ripercorre le principali fasi storiche che hanno portato alla nascita del Welfare State, per poi focalizzarsi sull’evoluzione e sull’attuale configurazione del welfare aziendale, analizzando il ruolo e le dinamiche degli attori coinvolti. In particolare, viene approfondito il caso dell’azienda ABUS Maxi Studio s.r.l., che ha avviato un processo di implementazione del welfare aziendale attraverso un’analisi dei fabbisogni, promossa dalla proprietà e dall’ufficio Risorse Umane, con l’obiettivo di progettare un sistema di welfare su misura, coerente con le esigenze organizzative e le aspettative del personale.
