This thesis aims to understand the impact of Artificial Intelligence technologies on employees' work engagement. The study applied the PRISMA methodology for searching and selecting articles by querying the PsycInfo and Scopus databases. Scientific publications based on empirical quantitative or qualitative studies from 2021 to the present were taken into consideration. Specifically, 27 studies were selected and analyzed, revealing a multidimensional impact of Artificial Intelligence on work engagement, mediated by psychological factors and moderated by the organizational context. Generally, it emerges that the adoption of AI tools correlates positively with work engagement when these tools assist the individual by reducing workload, thereby satisfying their needs and contributing to an increase in intrinsic motivation. On the other hand, although human-AI collaboration can enhance psychological availability and performance, the awareness of technological integration could generate technostress and job insecurity, ultimately undermining employee engagement. Therefore, Artificial Intelligence fosters engagement when integrated as a supportive tool within serene, trust-based organizational climates; however, the total automation of tasks or the perception of a professional threat tend to hinder workers' levels of commitment and participation.
La presente tesi si propone di comprendere l’impatto delle tecnologie di Intelligenza Artificiale sul Work Engagement dei lavoratori. L’elaborato ha applicato la metodologia PRISMA per la ricerca e selezione degli articoli interrogando i database Psycinfo e Scopus. Sono state prese in considerazione le pubblicazioni scientifiche, basate su studi empirici quantitativi o qualitativi, a partire dal 2021 ad oggi. In particolare, sono stati selezionati e analizzati 27 studi, dai quali emerge un impatto multidimensionale dell’Intelligenza Artificiale sul Work Engagement, mediato da fattori psicologici e moderato dal contesto organizzativo. In generale, emerge che l’adozione di strumenti AI correla positivamente con il coinvolgimento lavorativo quando questi agevolano l’individuo riducendo il carico di lavoro, soddisfacendo quindi i suoi bisogni e contribuendo all’incremento della motivazione intrinseca. D’altra parte, nonostante la collaborazione individuo-AI possa potenziare la disponibilità psicologica e la performance, la consapevolezza dell’integrazione tecnologica potrebbe generare tecnostress e insicurezza lavorativa andando a ledere il coinvolgimento del lavoratore. Dunque, l’Intelligenza Artificiale favorisce il coinvolgimento quando viene integrata come strumento di supporto e in climi organizzativi sereni e basati sulla fiducia; tuttavia l’automazione totale delle mansioni o la percezione di minaccia professionale tendono a ostacolare i livelli di impegno e partecipazione dei lavoratori.
