This thesis analyzes well-being and ill-being in work contexts, with particular reference to the constructs of work engagement and burnout, within the theoretical framework of the Job Demands-Resources Theory. The study introduces the Circumplex Model of Affect, according to which work engagement is described as a positive state characterized by vigor, dedication, and absorption, while burnout is defined as a syndrome marked by exhaustion, cynicism, and reduced professional effectiveness. The thesis also explores the role of leadership as a relational process capable of influencing the organizational climate and, indirectly, the well-being and ill-being of workers. In particular, transformational and supportive leadership styles emerge as resources capable of fostering engagement and reducing the risk of burnout, while authoritarian styles are associated with negative outcomes. Finally, the thesis aims to delve into female leadership, highlighting its impact on organizational well-being, the inequalities in access to top-level positions, and strategies to counter gender disparities in organizational contexts.
La tesi analizza il benessere e il malessere nei contesti lavorativi, con particolare riferimento ai costrutti di work engagement e burnout, all’interno della cornice teorica della Teoria delle Domande e delle Risorse Lavorative. Il lavoro introduce il Modello Circomplesso degli Affetti, in base al quale il work engagement viene descritto come uno stato positivo caratterizzato da vigore, dedizione e assorbimento, mentre il burnout come una sindrome caratterizzata da esaurimento, cinismo e ridotta efficacia professionale. L'elaborato approfondisce inoltre il ruolo della leadership come processo relazionale capace di influenzare il clima organizzativo e, indirettamente, il benessere e malessere di lavoratori e lavoratrici. In particolare, gli stili di leadership trasformazionale e di supporto emergono come risorse in grado di favorire l’engagement e ridurre il rischio di burnout, mentre gli stili autoritari risultano associati a esiti negativi. Infine, la tesi si propone di approfondire la leadership femminile, evidenziandone l’impatto sul benessere organizzativo, le disuguaglianze nell’accesso alle posizioni apicali e le strategie per contrastare le disparità di genere nei contesti organizzativi.
